Abstract

¸ñÀû : ÀÌ ¿¬±¸´Â °£È£»çÀÇ °£È£¿ª·®°ú ÀÚ°Ý¿ä°Ç , Àü¹®Á÷ È°µ¿Æò°¡¿¡ µû¶ó Á¾ÇÕº´¿ø¿¡ ÀûÇÕÇÑ ¼öÁ¤¸ðÇüÀ» Á¦½ÃÇϱâ À§ÇÏ¿© ¼öÇàµÇ¾ú´Ù .

¹æ¹ý : ÀÚ·á¼öÁýÀº 2017. 9 ¿ù 10 ÀÏ¿¡¼­ 10 ¿ù 30 ÀϱîÁö ¼­¿ï°ú °æ±âÁö¿ªÀÇ 400 º´»ó ÀÌ»ó 10 °³ Á¾ÇÕº´¿øÀÇ ¼ö°£È£»ç 50 ¸íÀ¸·Î ºÎÅÍ ÀڷḦ ¼öÁýÇÏ¿´´Ù . °¢ ¼ö°£È£»ç´Â 5 °³ ÀÓ»óµî±ÞÀ¸·Î ºÐ·ùµÈ °£È£»ç¸¦ 5 ¸íÀ» ¼±Á¤ÇÏ¿© °£È£¿ª·®°ú ÀڰݱâÁØ , Àü¹®¼º È°µ¿ µîÀ» Æò°¡ÇÏ¿´À¸¸ç ÃÑ 245 ¸íÀÇ ÀÚ·á°¡ ¼öÁýµÇ¾î ¼­¼úÀû Åë°è¿Í t-test, one-way ANOVA, and Scheff µîÀ¸·Î ºÐ¼®ÇÏ¿´´Ù .

°á°ú : Çлç ÀÌ»óÀÇ Á¹¾÷ÀÚ°¡ 80% ÀÌ»óÀ̾úÀ¸¸ç , ÀÓ»ó°æ·Âµî±ÞÀÇ »ó½Â¿¡ µû¶ó ¿ª·®°ú ÀÚ°Ý , Àü¹®Á÷ È°µ¿ÀÌ ¸ðµÎ À¯ÀÇÇÏ°Ô Áõ°¡ÇÏ¿´´Ù . ±³À°ÀÚ·á °³¹ß°ú ÁúÇâ»ó È°µ¿Àº 2 µî±ÞºÎÅÍ , ¿¬±¸¿Í ±Ù°Å±â¹ÝÈ°µ¿Àº 3 µî±ÞºÎÅÍ Âü¿©°¡ Áõ°¡ÇÏ¿´°í , 4 µî±Þ°ú 5 µî±Þ °£È£»ç´Â Àü¹®Á÷ È°µ¿¿¡¼­ ÁÖ·Î ¸®´õ·Î Âü¿©ÇÏ¿´´Ù .

°á·Ð : Á¾ÇÕº´¿ø¿¡¼­ ¿ì¼öÇÑ °£È£»çÀÇ À¯Áö¸¦ À§ÇØ ¼öÁ¤µÈ ÀÓ»ó°æ·Â°ü¸®Ã¼°è ¸ðÇüÀ» ÀÌ¿ëÇÏ¿© ÀÎÁ¤ÇÏ°í º¸»óÇÏ´Â °ÍÀÌ ÇÊ¿äÇÏ´Ù .

Purpose: The purpose of this study was to propose a revised Clinical Ladder System(CLS) Model for nurses based on the evaluation of clinical competence and professional activities of nurses working in general hospitals.

Methods: Data were collected between September 10 and October 30, 2017. Participants were 50 head nurses from 10 general hospitals with over 400 beds located in Seoul City and Gyeonggi Province. Each head nurse evaluated clinical competence, qualifications, and professional activities of 5 staff nurses at each of the 5 levels of CLS in her unit. The total number of the nurses evaluated was 245. Data were analyzed with descriptive statistics and t-test, one-way ANOVA, and Scheffe?.

Results: Over 80% of the nurses were university graduates. As the CLS levels increased, clinical competence, qualifications, and professional activities also increased significantly. Education material development and quality improvement activities were carried out by nurses from level 2, research and evidence based practice activities were carried out from level 3, and nurses at level 4 or 5 participated in most of the professional activities as leaders.

Conclusion: In order to retain excellent nurses in general hospitals, recognizing and rewarding nurses according to the revised model of the CLS are recommended.
